AbstractMany school leaders are homegrown administrators; yet, across our nation, African American females remain under represented in administration positions. This phenomenological study explored the experiences of five, retired homegrown African American females school administrators for a small, under-resourced rural school district in northeastern Florida to determine (a) factors that served as support systems for the career development of homegrown African American female school administrators, (b) the experiences that contributed to their entering and retaining administrative employment in their home school district, (c) the reasons these homegrown administrators value working in low or under-resourced school districts and how they interpret their experiences in this type workplace, and (d) the challenges that are perceived as being significant in their career development as homegrown administrators. Data were gathered from audio-recorded interviews, coded, and analyzed for emergent themes. Emergent themes discovered were: (a) career paths, (b) internal factors, (c) external factors, (d) mobility issues, (e) relationship and trust with stakeholders, (f) knowledge of the community's needs, (g) making a positive difference, (h) question of competency, and (i) gender and race. From the results, it can be concluded that homegrown, African American female administrators can be a positive influence in small rural, under-resourced school districts. These homegrown administrators' prior history and relationships within the community and district, strong commitment to family, friends, and students, as well as the deep understanding and background knowledge they have of the school district come to play in complex manners to aid their performance and service. The "insider's" perspective gained as members of the community and as students and teachers in the school district give these administrators a more realistic understanding of the challenges and changes that must be promoted as part of their administrator's role. The resulting outcomes of this study should deepen school leaders' understanding of the motivations and nature of African American female individuals who choose to obtain and retain administrative employment in their home school districts. The findings should provide district leaders and other stakeholders with information to recognize the value of homegrown administrators in the workplace.
